调研结果一出,那些“外企争相投资中国”“我爱国所以不用学英文”的自信显得更加幼稚了。先说好,这篇文章,很打脸官媒和很多地产号,请妥善保存。

🔍 他们不愿和你谈论的数据

- 在 2019 年前,虽资料不完备,但中国国家移民局(NIA)披露:至 2023 年,“在华常住外国人”规模尚未恢复至疫情前水平,仅为约 2019 年的 85%。而另一份来自香港的研究报告显示,截止2024年,在沪外籍人士总量虽较2023年同期增加了9.14%,但相比疫情前最高水平,依旧仅仅恢复到了最高点的53.43%。

- 2024 年,NIA 与 OECD 资料显示:出入境总次数迅速回升——全国出入境6.10 亿人次,同比约增长 43.9%。其中外籍人员出入境约 6,490 万人次,同比增幅很大。 📊🌏

- 到 2025 年上半年,外国人出入境仍强劲:2025 年1‑6月,外籍人员跨境(入+出)约 3,805 万次,同比增长约 30.2%。 🛬✈️

- 2025 年前8个月,入境免签外国人已达约 1,589 万人次,同比增长约 52.1%。

尽管流动性(进/出)强劲回升,但“常住外国人群体数”“续签率”“离开率”仍缺乏公开精细数据,这意味着:我们无法用现有资料给出可靠的“来华后两年内离开”比例 。但至少可以判断出来结论是——走的外资和外籍人才不少。

❌ 为什么很多在华外籍人士会“先来,再走”——三大“神话+现实”

🌍 神话 #1: “中国市场欢迎外国人才,签证和项目落地小case!”

现实:签证政策确实放宽,但真正卡在长期居留+家庭融入的,仍然不少。📑 虽然中国对高层次人才政策有所开放,但整体思路仍偏重“引进”,不是“整合”。

《Goodbye China》一文指出:中国把外国人常被视为“可流动资源”,而非“融入型居民”。

很多外籍人士意识到:居留许可延期、子女国际学校、配偶就业……每一步都比预期难。

📉 一项欧洲商会调查显示:16% 的在华跨国企业已不再雇用任何外国员工。

更直白的现实:“我认识的大约100 个在华外籍人士里,90 %都离开了。”—— 外网某头部论坛用户,2025年评论。

🔥 这可不是疫情期间的数据,而是2025年年中的真话。某些官媒和地产号,脸该红一下了。

💰 神话 #2:“中国生活成本低、机会多,外企高薪,未来可期!”

现实:虽然中国某些生活项在价格上具有优势,但对外籍人士而言,家属迁移、配偶就业、子女教育、语言适应与社会融入才是真正决定是否长期留下的关键。💰🏠👨‍👩‍👧‍👦

📊 报告显示:从 2014 年到 2024 年,中国外籍高管整体补偿套餐(包含住房、学校、机票)平均下降约 25%。

在北京、上海等地,外籍社区普遍反映:即使年薪到位,也觉得“留不下”,主要因配套家庭、教育、语言与社会融入感弱。🏫🗣️

🏫 国内的国际学校学费高昂而公立体系对于国际人才的子女意味着巨大的语言障碍、配偶难就业、多数城市缺乏英文化生活配套。留华两年以上的,往往不是钱吸引的,而是能“融进生活”的。

🗣️ 神话 #3:“语言和文化只是适应问题,很快就习惯。”

现实:语言与文化障碍对很多外籍长驻人士而言并非“初期小问题”,而是长期阻力。🗣️🏢🤝

不少受访 HR 坦言:即便员工愿意来中国入职,但其配偶能否适应、家庭结构能否满足、子女教育是否合适,往往是“2 年后离开”的关键触点。💼👨‍👩‍👧‍👦

当家庭、社交、晋升都卡壳——“走人”就成了理智的选择。再多“我爱中国”的话,也留不住生活的现实。

✅ 哪些外籍人士相对“留得住”?

- 来华前已有中文基础、并明确家庭迁移计划(配偶+子女安排)。📖👨‍👩‍👧‍👦

- 职业路径视中国为长期发展地而不仅是驻派任务。💼

- 当地政府和企业系统化提供国际人才支持(国际学校/公立学校国际班入学通道、配偶就业居留许可流程优化、长期居留范围扩大)。🏫🛬

- 接受本地文化/工作方式,而非单凭国外经验期待优先晋升。🌏

📝 对在华外企管理层与 HR 的提醒

- 派驻计划不能只看技术+薪资,还要把“家庭适配”“生活融入”“文化支持”放在同等重要的位置。否则,两年内离开比你想象更常见。

- 招聘/派驻前,请做好“驻两年后也要留下”的设计,而不仅是“先来就好”。

- 推荐监测指标(更容易量化与落地):员工及其家人中文能力、配偶安置情况、子女是否入校、本地化晋升路径。

✅这些,比薪资更能预测留存。

🔮 展望 2026 年

- 📈随着中国移民管理、签证与居留政策逐步优化,外籍人才往返与中期驻在或将加速。

- 如果常住外国人能在 2025‑26 年恢复至或超过 2019 年水平,两年内离开比例可能下降;但若家庭适配等支持体系跟不上,离开率仍会维持在高位。

- 未来真正“留下”的外籍人士,是把中国当作新生活地而非仅是“工作点”的那类人。

- 在宏观层面,外籍人才在华总体占比依旧极低(属于小数),因此解读这些数据时必须放在“母体很小”的语境下。

🏁 结语

在华外籍生活并非“轻装出发,成功登陆”,而更像一次长期航行🛶。那些“来两年再看”却没做好准备的人,比你看到的朋友圈故事多得多。

如果你是外籍人才或企业考虑派驻中国,这不是“阳光大道”,而是机遇 + 多挑战的旅程✨⚠️。多少人离开,是因为低估了这些挑战;多少人留下,是因为把中国当作真正的新生活,而不仅仅是工作项目。

Movement’s back, sure. But no one’s publishing data on who actually stays. Translation: we still don’t know what % leave within two years — and that silence says plenty.

❌ Why So Many Foreigners “Come, see… and go” — the 3 Big Myths

🌍 Myth #1: “China’s open and ready for foreign talent!”

Reality check: visas might be easier now, but staying isn’t. 📑 Policies talk about “talent attraction,” not “integration.”

As Intereconomics put it, foreigners are treated as “mobile resources,” not “residents.”

Since COVID, expats have learned the hard way — visas, schools, and spousal jobs are obstacle courses.

📉 According to the European Chamber, 16% of foreign companies in China no longer hire foreigners at all.

Or as one expat wrote online:“Out of about 100 foreigners I know in China, 90 have left.”

🔥 Not a pandemic quote — that’s 2025. Somewhere, a few propaganda and real-estate accounts are blushing right now.

💰 Myth #2:“Low cost of living, great pay — what’s not to love?”

Reality: For expats, money isn’t the problem — life logistics are. 💰🏠👨‍👩‍👧‍👦

📊 Reports show: from 2014 to 2024, expat exec packages (housing, schooling, flights) dropped 25% on average.

Even with high salaries, expats in Beijing and Shanghai say: “It’s not that we can’t earn — we just can’t stay.”

🏫 Inernational education costs here in China are insane, spouses can’t work, Mandarin’s a mountain. Those who last over two years aren’t chasing paychecks — they’ve actually built a life here.

🗣️ Myth #3: “You’ll adjust! Give it time.”

Reality: Cultural adaptation isn’t a “phase.” It’s a full-time job. 🗣️🏢🤝

HRs admit: most exits happen not because of the employee — but because their family can’t hack it.

If your spouse hates it, your kid can’t find an affordable international school or international class at a public school, and your network’s empty — two years feels eternal.

At some point, leaving isn’t failure. It’s self-preservation.

Families who planned for it — language, school, spouse’s job. 📖👨‍👩‍👧‍👦

People who see China as a long-term move, not a pit stop. 💼

Jobs that offer real support (either from the employer or the local government) — education, relocation, visa help. 🏫🛬

Those who adjust expectations: you’re not in Kansas or California management culture anymore. 🌏

📝 Dear HR: Here’s Your Wake-up Call

Send someone to China? Don’t just budget salary and housing.

Budget sanity.

Family fit, community support, cultural onboarding — these are retention factors, not “extras.”

Track the right KPIs: language skills, spouse satisfaction, kid schooling, local career growth.

✅ Those predict loyalty better than salary ever will.

🔮 Looking Ahead to 2026

📈 Immigration and visa rules are easing up.

If permanent-resident numbers recover to 2019 levels, turnover may drop — if family and lifestyle support catches up.The ones who’ll truly stay? Those who treat China as home, not a project.

Keep in mind: expats are still a statistical rounding error here — so every data point counts.

🏁 The Takeaway

Life in China isn’t a “success story” montage. It’s a long-haul voyage. 🛶

There are way more “came for two years, left after one” tales than your feed shows. For anyone eyeing China: this isn’t a smooth highway — it’s an adventure with potholes. ✨⚠️

Some left because they underestimated the grind.

Some stayed because they decided to make it theirs.

If you prep for language, culture, and family life — you’re already ahead.
